Principal Engineer Executive Search

PRINCIPAL ENGINEER EXECUTIVE SEARCH

Retained search for the senior engineers clients ask for by name

Alexander Executive Search runs principal engineer executive search for privately owned engineering, civil and infrastructure consultancies across the U.S. We recruit Principal Engineers, Senior Principals, Associate Principals and Principals-in-Charge in disciplines such as transportation, water and wastewater, structural, land development, site civil and MEP engineering.

A principal is usually both a technical authority and a rainmaker, and often an owner or future owner. For geotechnical and geo-structural firms, see our dedicated principal geotechnical engineer recruitment page.

What a principal engineer does

In a consultancy, a principal engineer is one of the firm’s most senior technical leaders. They act as principal-in-charge or engineer of record on major projects, set the technical approach, review and seal the work, and carry final responsibility for quality and professional risk.

Principals are also expected to grow the business. Most are seller-doers who hold long-standing relationships with agencies, owners, developers and architects, lead proposals and interviews, and bring in a meaningful share of the work their teams deliver. In many privately owned firms, the principal title also signals an ownership stake or a path to one.

Finally, principals build people. They mentor project managers and engineers, shape the firm’s technical standards in their discipline, and are often the people who will one day lead an office, a practice or the firm. That is why we agree with you how the role balances technical leadership, client development and ownership before we search.

WHAT TO LOOK FOR

What to look for in a principal engineer

These four areas show whether a candidate can lead your work, win more of it and develop your people.

Technical standing

Ask about the projects where the candidate was principal-in-charge or engineer of record: scale, complexity and what went wrong. Strong principals explain their judgment and how they protected quality and the firm.

Licensure in the right states

Most principals need a Professional Engineer (PE) license in the states where they seal work (see NCEES), and structural principals may need an SE license in some states. We verify licenses before shortlisting.

A real book of relationships

Look for principals who lead pursuits and win repeat work. Then check with references whether clients choose them personally, rather than just the firm they work for.

Ownership mindset

In many firms, principals are owners or future owners. Ask how they think about utilization, margin and growth, and whether their ambitions fit your ownership and succession plans.

WHY HIRES FAIL

Why principal engineer hires fail

Most failed principal hires trace back to one of three avoidable mistakes.

Buying a book that does not move

Clients and agency relationships do not always follow a principal to a new firm. Assess relationships and win history realistically instead of paying for a promised book of business.

A technical star who will not sell

Some outstanding engineers do not want business development responsibility. If the role needs it, test it with evidence before the offer.

Unclear path to ownership

When a principal joins expecting equity that never comes, or the terms are vague, they often leave. Agree what the title means, including any ownership path, before the search.

OUR PROCESS

How our principal engineer executive search works

Because the search is retained, your appointment gets a dedicated team, clear milestones and a process built on evidence.

Principal engineer executive search, step 1: define success

Define success

First, we agree what the leader must achieve. Then we build a behavioral blueprint with the McQuaig Job Survey.

Principal engineer executive search, step 2: map the market

Map the market

Next, we map principals, associate principals and senior project managers ready for the step up, by discipline, region, licensure and client base.

Principal engineer executive search, step 3: approach confidentially

Approach confidentially

We approach candidates directly and discreetly rather than advertising the role.

Step 4 icon: assess in depth

Assess in depth

Every shortlisted candidate goes through RoleDNA™ Mapping, which covers eight levels, and is scored against your success profile.

Step 5 icon: shortlist and close

Shortlist and close

Finally, you review two to four scored candidates. Then we manage references, offer and onboarding.

RoleDNA™ Mapping: evidence before the first interview

Every shortlisted principal goes through RoleDNA™ Mapping, which covers eight levels, so you can compare senior engineers fairly before you meet them:

  1. Job Location Mapping
  2. Executive Summary
  3. Professional Photo
  4. Candidate Introduction
  5. Key Competency Responses
  6. Behavioral Assessment
  7. Verified References
  8. Detailed Resume

For example, the Key Competency Responses ask each candidate to describe a pursuit they led and a project where they made a difficult technical call. In addition, the Behavioral Assessment uses the McQuaig Word Survey, matched to the role profile from the McQuaig Job Survey.

Results are then scored against the success profile for your role and shared in a 24/7 online client dashboard. Learn more about RoleDNA™ Mapping.

License and reference checks

We confirm each candidate’s PE license, and any SE license, the states it covers and its status before shortlisting. We also take references from firm leaders, clients and engineers who worked for them, so we can check technical quality, client relationships and how they developed staff.

Our work does not stop at the signed offer, either. We support negotiation and the notice period, and we stay involved through onboarding and the first critical months.

Firms of every size

We work with consultancies of every size, from regional practices to multi-office firms. In a growing firm, one principal can open a new market or office, so we also run a dedicated executive search process for growing engineering firms.

Principal engineer executive search: FAQs

What is the difference between a principal engineer and a principal geotechnical engineer?

A principal geotechnical engineer leads subsurface, foundation and earth retention work in a geotechnical or geo-structural consultancy. A principal engineer is the equivalent senior role in other disciplines, such as transportation, water, structural or site civil engineering. See our principal geotechnical engineer recruitment page for geotechnical roles.

Does a principal engineer need a PE license?

In most consultancies, yes, because principals seal work and act as engineer of record. We confirm which states your work requires and verify each license before shortlisting.

Do you recruit principals with an ownership path?

Yes. Many of our principal searches are for firms planning ownership transition. We agree with you how the role, title and any ownership path are presented to candidates before outreach.

How long does a principal engineer search take?

Most searches take about 4 to 8 weeks from instruction to accepted offer. You will typically see a shortlist of fully interviewed and briefed candidates within 2 to 4 weeks, and we send a progress update every week.

What happens if the person we hire leaves?

If the person leaves within the guarantee period, we find a replacement free of charge, subject to the agreed terms of engagement. The guarantee runs for 12 months as standard and is extended to 2 years for senior roles.
